Through one-to-ones, growth plans and honest critique — and by letting people own decisions before they feel fully ready. Designers have moved from junior roles into client-facing ownership, and one now manages a team of her own.

As one team. Discovery, prioritisation and reviews happen together, and every design comes with its reasoning so it can be challenged on the facts.
